Beyond the burnout line: Psychological wellbeing, organizational support and the job satisfaction of hospital workers in Delta State

Abstract
This study examined the relationship between mental health, work-life balance and job satisfaction among health workers at Westend Hospital, Warri, Delta State, Nigeria, with specific attention to psychological wellbeing, work-life conflict and perceived organizational support for work-life balance as correlates of job satisfaction. A descriptive survey design was adopted, and the entire population of 153 health workers was studied using the census approach. A structured questionnaire with a Cronbach's alpha reliability coefficient of 0.87 was administered, out of which 147 copies were correctly completed and returned, representing a 96.08% response rate. Data were analysed using descriptive statistics (frequency, percentage, mean and standard deviation) and multiple regression analysis at the 0.05 level of significance. Findings showed that psychological wellbeing exerted a statistically significant positive effect on job satisfaction (β = 0.5872, p < 0.05), and perceived organizational support for work-life balance also had a significant positive effect on job satisfaction (β = 0.3117, p < 0.05). However, work-life conflict did not significantly predict job satisfaction (β = 0.0818, p > 0.05). The study concludes that psychological wellbeing and organizational support, rather than the mere presence of work-life conflict, are the stronger drivers of job satisfaction among hospital workers. It is recommended that hospital management institute structured mental health programmes, flexible work arrangements and supervisor training to sustain a psychologically healthy and satisfied workforce.
